Most "Gen Z at Work" Research Describes Half the Cohort
At a typical start age of 22, Gen Z arrives in the workforce across a window running from 2019 to 2031. The youngest have not started yet, and most research cannot include them.
Generation Z arrives in the workforce across a thirteen-year window from about 2019 to 2031 at a typical start age of 22, which means the youngest of the cohort have not started work yet and cannot be in any study published today.
There is a large and growing literature on how Generation Z behaves at work. Before reading any of it, it is worth doing one piece of arithmetic.
The entry window
Generation Z was born 1997 to 2009. At a typical start age of 22:
| Year | |
|---|---|
| First Gen Z entered work | 2019 |
| Last Gen Z enters work | 2031 |
| Window width | 13 years |
We are roughly halfway through. The youngest members of this cohort are seventeen years old and still at school.
What that does to the research
Any study of "Gen Z employees" published today can only sample people who are already employed. In 2026 that means roughly the 1997–2004 birth years — the older half.
The findings may be perfectly sound about the people measured. The problem is the label attached to them. A conclusion drawn from the first arrivals in a thirteen-year wave gets published as a statement about the whole cohort, and then quoted for another decade while the rest of the cohort arrives into different conditions.
This is not a subtle effect. The people entering work in 2031 will have been eleven years old when the earliest Gen Z workers started. They will enter a different labour market, after different schooling, with different technology. Treating both ends as one population is a sampling decision, not a demographic fact.
Two things the arithmetic does establish
Everything above is a caution. The window itself supports two claims that do not depend on any survey.
Entry is a wave, not an event. Employers planning for "when Gen Z arrives" are planning for something that started seven years ago and finishes in five. The composition of an entry-level intake shifts every year for the whole window.
The cohort behind it is already visible. The next wave after Gen Z is Generation Alpha, whose oldest members were born in 2010 and reach a start age of 22 in 2032. There is no gap. The year Gen Z finishes arriving is the year Alpha begins.
The honest reading rule
When you see a claim about Gen Z at work, ask two questions:
- What ages were sampled? If the answer is not in the study, the claim covers less of the cohort than its title says.
- What year was it collected? A 2021 sample of Gen Z workers is a sample of the 1997–1999 birth years, entering during a pandemic. That is a specific and interesting population. It is not a generation.
Neither question requires disputing anyone's data. It only requires noticing that the cohort is aged 17 to 29 and that you cannot survey the ones still in school.
See where the cohort sits against its neighbours at Gen Z vs Gen Alpha, or the boundary dispute that decides who counts at when does Gen Z end.
